Going Beyond Training using the 12 Levers of Transfer Effectiveness

Dr. Ina Weinbauer-Heidel, a leader in transfer effectiveness research, identified a gap between program design and on-the-job application. Her research, along with that of renowned transfer researcher Prof. Robert Brinkerhoff, revealed that while many programs struggle, others achieve an impressive 85% success rate in sustainable transfer.

Dr. Weinbauer-Heidel pinpointed three main areas influencing transfer, with over 100 factors at play. She then narrowed it down to 12 crucial levers – the key determinants for L&D professionals to design programs with measurable success and scientific backing. These 12 levers are not only significant determinants and predictors of transfer of training, most importantly they can be influenced and controlled by certain tools and interventions.

Putting Transfer into Practice

Supervisors are instrumental in assigning tasks, setting priorities, and providing valuable feedback – all crucial for on-the-job performance improvement. Designing for Supervisor Engagement

Here are key considerations when designing tools for supervisor involvement:

  • What’s In It For Managers (WIIFM)? Focus on the benefits for supervisors. Share research highlighting their critical role and how their involvement boosts program success.
  • Make Them Feel Valued. Acknowledge the importance of their role and express appreciation for their buy-in.
  • Keep it Simple (WOW, It’s Easy!). Emphasize that supporting trainees is achievable and doesn’t require a heavy workload.

The Transfer Toolbox: Empowering Supervisors

We offer practical tools to cultivate supervisor support. These include:

  • Self-Check for Managers: This self-assessment tool, originally developed for a company facing supervisor involvement challenges, allows managers to reflect on their role in supporting trainee learning. It empowers them to identify areas for improvement and seek L&D department support.
